报告内容提要

How do people   manage their responsibilities at work? Though extant literature has   investigated responsibilities embedded in different roles and job   descriptions and their impact on individuals, teams, and organizations,   little is known about how people perceive and react to their work   responsibilities in organizations. Drawing on 84 in-depth interviews with   organization members from diverse industries, we find individual differences   in managing work responsibilities and introduce a new construct—responsibility   orientation. Our analysis suggests the existence of four types of   responsibility orientation: (1) proactive expansionist (who tends to actively   pursue more responsibilities at work), (2) reactive expansionist (who tends   to passively accept more responsibilities without offering to do so), (3)   proactive restrictionist (who tends to actively focus on a particular scope   of responsibilities at work), and (4) reactive restrictionist (who tends to   passively accept a narrowing scope of responsibilities). With a multistep   process and data from 473 participants, we develop and validate a scale   assessing responsibility orientation. We further develop a model to predict   how individuals with different responsibility orientations differ in their   well-being, work attitudes and career development.
